  当前,越来越多的中国企业正在摒弃“土豪式”的海外扩张打法,开启以人才和技术创新为长期核心竞争力的全球化发展蓝图。不仅是科技互联网、汽车制造、金融科技、能源矿业等多个行业的中国企业都在加速出海“抢人”的步伐,而国内的经济态势、职业上升通道和创业机会也正在吸引30-40岁的“中年海漂”选择回国发展。
  日前,全球领先的职场社交平台领英(LinkedIn)携手拜腾汽车、滴滴出行等企业赴硅谷招募资深及无人驾驶技术人才。活动吸引800余名硅谷技术华人报名,现场有超过200位候选人与企业面对面沟通,其中85%拥有6年以上工作经验,90%拥有硕士及以上学历,技术背景则覆盖人工智能、无人驾驶、软件开发、大数据分析等领域。自2016年初开始,领英已经携手科技互联网、汽车制造、金融科技等不同行业的中国企业在海外举办了数十场类似规模的海外招聘活动。

  30-40岁海外资深人才回流,职业空间而非薪酬是吸引力关键因素
  领英近期发布的《中国海归人才吸引力报告》显示,30-40岁的资深海外人才回流趋势明显。基于领英平台的海归人才大数据分析可以看出,从2013年到2017年,30-40岁的海归人才占当年海归总数的比率从16.5%上升至30.6%;而20-29岁的海归人才比率已经从79.7%下降到52.2%。
  30-40岁年龄层的海外人才通常拥有硕士或博士学位,在海外工作多年,拥有丰富的职业阅历和专业积淀,同时对前沿技术和跨文化沟通都有着充分的认知和理解。通过吸引这类人才,企业不仅仅可以拓展新技术新业务,他们所拥有的全球视野、人脉资源和跨文化沟通能力等都可以转变为企业未来发展的核心竞争力。
  当前,持续稳定的中国经济和中国企业全方位的创新浪潮,对此类人才也产生了极大的吸引力。2018年领英对数千名海归人才的一项调研显示,吸引海归人才归国的两个最主要因素为“国内行业和经济趋势”和“国内的职业上升通道”。
  领英对参与此次硅谷招聘活动的候选人现场调研显示:约51%的候选人表示考虑近期回国工作,另有43%表示尚不确定,仅有6%的人表示不会考虑。此外,近40%的候选人将“职业发展机会”列为选择国内雇主的重要因素,选择“薪酬”的候选人有24.8%,另外有18.6%的候选人选择“共同的价值观”。
  在谷歌美国总部工作多年的技术高管牟劲松认为:“成熟海外人才的回流是当下非常自然的选择,其实中国的互联网企业拥有的创新机会是非常独特的,对于一流的人才来讲,如果希望获得有挑战性的工作,在中国是非常好的机会。如果回国选择一家企业的话,我个人更看重企业技术发展的规划和公司的愿景是否有很好的匹配,很多时候可能是价值观和理念上的认同。而对于国内企业雇主来说,想要找到合适的海外高端人才,不光是要看他们的技术和专业能力,还要考量他们的品格和职业操守等非技术层面的因素。”
  刘琦曾在纽约知名银行机构工作十余年,现在国内一家金融科技创业型企业凡普信担任CEO,“很多人问我雾霾你会不会担忧?如果你最关心的是雾霾,那你可以选择深圳海南这样的地方去工作。这些问题不在我的考虑范围之内。我回来,是因为在海外做了十几年的金融,对于金融到底怎么做,尤其是普惠金融应该怎么做有过很多思考,但是在海外在大银行当中你是很无力的,很难把你的想法付诸实施。我们现在的公司恰好在一个起航的时间点上,给我提供了这样的机会。”
  精准匹配人才供需,中国企业开启海外招聘2.0时代
  当前,中国企业最普遍的招聘需求集中在三个方面:首先是顶尖资深技术类人才,特别是机器学习、无人驾驶、数据科学家和软件开发类人才;第二类是高层次管理型人才,具备国际视野、创新思维和丰富的管理经验;第三类则是专业领域科学家或高学历专业化人才,如能源、风能、矿业、建筑等领域。
  然而,尽管中国企业基于自身技术实力和业务扩张速度,对海外人才的吸引力不断增强,但难以制定合理的海外人才招聘策略、激烈的跨行业/地域人才争夺战、职场文化和工作环境不同造成的海外人才和企业雇主间的沟通鸿沟等因素,也为中国企业的海外引才带来了诸多挑战。
  事实上,一些中国企业已经开始拥抱全新的海外人才战略模式。在领英中国解决方案及服务负责人王欢看来,“这种模式有两个显著特征,一个是技术驱动,利用‘智能化的人才大数据’和‘社交化的人才吸引与雇主品牌’,并将其融入到海外引才生命周期的每个流程中;另一个是思维转变,从以短期招聘结果为导向,转变为‘人才吸引+人才储备+雇主品牌建设’的中长期招聘战略。”

You and LinkedIn both agree that all claims and disputes can be litigated only in the federal or state courts in Santa Clara County, California, USA, and you and LinkedIn each agree to personal jurisdiction in those courts.7. General TermsHere are some important details about the Contract.If a court with authority over this Contract finds any part of it unenforceable, you and we agree that the court should modify the terms to make that part enforceable while still achieving its intent. If the court cannot do that, you and we agree to ask the court to remove that unenforceable part and still enforce the rest of this Contract.To the extent allowed by law, the English language version of this Contract is binding and other translations are for convenience only.
